A Study of Job Satisfaction, Organizational Commitment and Turnover Intention between Psychiatric Ward Nurses and General Ward Nurses

Abstract
Purpose: This study is a descriptive correlation analysis to investigate relations among job satisfaction, organizational commitment and turnover intention between psychiatric ward nurses and general ward nurses.

Method: The participants in this descriptive survey were 192 nurses(74 general ward nurses, 118 Psychiatric ward nurses) who were working at small and medium-sized hospitals(small and medium-sized being defined as having less than 300 beds) in Daegu city. The data were collected from Dec. 10 to 25, 2007 and analysed by the SPSS Win 14.0 program using descriptive statistics, t-test, ANOVA, Pearson¡¯s correlation coefficients.

Results: 1. There were no statistically significant difference in job satisfaction, organizational commitment and turnover intention between psychiatric ward nurses and general ward nurses. Mean scores of Psychiatric ward nurses were 59.53, 44.68, 33.62 and general ward nurses were 60.53, 45.28, 34.05. 2. In psychiatric ward nurses, the general characteristics which affected job satisfaction degree were position and duty type. In general ward nurses were age, clinical career, position, pay, turnover experience and turnover plan. 3. In psychiatric ward nurses, the general characteristics which affected organization commitment degree were age, clinical career, pay and turnover plan. In general ward nurses were age, marital status, religion, position, frequency ofnight duty, pay, turnover experience and turnover plan. 4. In psychiatric ward nurses, the general characteristics which affected turnover intention degree were age, clinical career and turnover plan. In general ward nurses were age, marriage, position, duty type, frequency of night duty and turnover plan. 5. There was a significant positive correlation between Job satisfaction and organization commitment, negative correlation between job satisfaction and turnover intention, and negative correlation between organization commitment and turnover intention.

Conclusion: It is necessary to develop a strategy to improve job satisfaction and organization commitment for preventing problems of turnover.
